Eliminating Gender Bias in Hiring

As an organization, they are perhaps the first in the world to leverage Artificial Intelligence (AI)- based algorithm for addressing the matter of Diversity bias during the screening stage while hiring. All Hiring Managers get to see the “Masked” resume, where any identifier related to Gender like Name, Email ID, Photo, Linked ID, any Pronouns (e.g. He / She) are masked. Hiring Managers get to see only a reconstituted profile (which looks different from the CV), and shows only the Skills, Qualifications and Experience of the candidate. Post their shortlisting approval, they are expected to necessarily interview these profile.

Pathfinders

At TATA Communications, Pathfinders is a semi-automated social program which creates a human experience by sending a brief background on the new joiner to team managers and other employees. This opens a window to not just welcome new joiners to the family but also give them tips that would make their first few days easier and memorable. Through a well-designed communication plan, a checklist of key things to do is sent on the 10th, 20th, 30th, 45th and 90th day which helps the new joiner in their journey.

First and foremost, its brand. Secondly, learning and development programs to upskill employees' knowledge are amazing.

1. What can your present and potential employees be sure of from a work culture perspective in the organization?
At Tata Communications, we are committed to building a performance driven culture to achieve business results which truly reflects our effective people practices. Given the expanse of our operations, we need to design our people strategies that are relevant to meet business goals.

Our consistent effort has always been to ensure the business best practices reflects in all that we do - empowering our employees through learning and development opportunities, reward and recognition, work processes and creating an inclusive and motivated workforce.

We lead various initiatives internally to get the right mix of talent pool within the organisation. One-third of our lateral hiring is through our internal job posting programme. This approach works well for employees from their career growth and opportunities point-of-view; and we as an organisation benefit from cross-pollination and retaining our talent pool.

We provide employees with exciting career opportunities where they take up interesting assignments for two years, gather sound learnings and then look for new opportunities again. With this broader career horizon, we create an inclusive working environment, encourage collaboration, innovate, build knowledge and skills; and above all help employees feel fresh and motivated - rather than creating silos. They can recommend people from their network or from the previous job and this helps us to become a networked organisation; so, it's a win-win for everyone.

2. What, according to you, is a people challenge your industry is facing?
The global business landscape is undergoing a paradigm shift. We’re living and operating in an era marked by new technologies such as Big Data & Analytics, Cloud, AI, IoT, Machine Learning, etc. which are disrupting markets and businesses, with a constant demand to innovate.

In this new context, the success of an organisation’s digital transformation journey is not only limited to technology adoption but also the people who enable this change. A winning digital strategy requires employees to have the right skill-set to be agile and adaptive to ride the technology wave and ensure organisations are future ready.

Embracing innovation and risk-taking ability, leaders of the organisation need to be the change agents, fostering a culture of continuous learning and improvement. It’s all about creating the right culture where employees can function as an empowered unit working in sync with the organisation to make the most of information systems, talent, cross-functional partnerships and changing career definitions. This needs to be balanced through employee wellness programmes, inclusiveness and flexibility at the workplace. This isn’t just a millennial wish-list anymore. These are critical business imperatives that provide employees with a healthy work-life balance with direct impact on organisational productivity.

Organisations that are willing to enable this journey to learn will be empowered to anticipate future demands along with addressing current skill shortages.

3. How are you ensuring a consistent workplace experience FOR ALL your employees, irrespective of their role, age, gender, tenure etc. in the organization?
Diversity and Inclusion have always been a key focus at Tata Communications.

We firmly believe that listening and keeping an open line of communication with our employees are crucial in creating a workplace with credibility, respect, fairness, pride and camaraderie. We are committed to creating and further developing a culture of openness, curiosity and learning. We launched a global flexible work hour policy – where employees can choose to work from home, come to the office or be a flexible worker. By this policy, many employees are benefiting as they are able to take on more responsibilities and care for their families. We have also launched global 6-months childcare leave for the primary caregiver of the child, who could be man or woman. These policies enable our employees to better manage their professional and personal life.

To further streamline collaboration and build future skills across our organisation, we recently launched a platform ‘Project Marketplace’ which helps business units and teams internally crowdsource talent from our global set of employees.

The platform gives employees the opportunity to work on projects which may span different regions and disciplines than those in which they are currently working. This provides them with the opportunity to grow their personal network within the Company, as well as their area of expertise.

4. How has your association with Great Place to Work® helped your business and strategic goals?
Creating a great place to work has been a key imperative for us for a few years now with a strong commitment from the entire leadership as well as each of our 10,000 employees.

To be recognised in India is a testament to the consistent and focused effort to retain and grow our talent and engage employees with our vision and business strategy. It's gratifying to see that our policies, practices and culture have been considered to be top-notch amongst hundreds of other organisations.

So, we compete rather well in the talent market in terms of attracting talent. Our attrition is lower than industry and we take pride in retaining and growing our talent including best performers.
